A co-design contest to create new HR initiatives by listening to the entire company workforce

In VOCI a core team of 80 people applied the Design Thinking to design new internal initiatives across 4 pillars of the People Strategy of the BCC Iccrea Group, fostering a dynamic of healthy competition through listening and the involvement of colleagues.

The BCC Iccrea Group wanted to give people the opportunity to deepen and enrich internal initiatives for employees, creating new HR proposals based on the needs of potential recipients. The objective was both to promote and enhance the current offering, and to create a preparatory path for the employee Convention.

VOCI was a contest where 16 project teams learned and used Design Thinking in a hybrid way to design new initiatives across 4 pillars of the Group's People Strategy, involving colleagues as supporters in dedicated sessions.

VOCI brought the entire company's attention to the People Strategy and the work of the Core team colleagues. The initiatives developed with a human-centric approach were chosen and voted on, increasing the engagement of the company workforce.

The BCC Iccrea Group wanted to give people the opportunity to deepen and enrich internal initiatives for employees, creating new HR proposals based on the needs of potential recipients. The objective was both to promote and enhance the current offering, and to create a preparatory path for the Group’s Convention.

The organizational need of the Group’s Training, Change Management, and Internal Communication team was twofold:

  • to enhance the HR offering of proposals for employees, increasing awareness of existing initiatives and gathering suggestions for potential integrations;
  • to draw people’s attention to the 2025 Convention of the Parent Company and its direct perimeter companies.

Our proposal was a co-design process to develop new People Strategy initiatives.

The engagement strategy for the contest, titled VOCI, involved dividing the company workforce into two groups:

  • core team: a group of 80 people, from all over Italy, divided into 16 project teams of 5 people, directly involved in a Design Thinking methodology transfer program applied to the 4 themes of the Group’s People Strategy
  • supporters: the entire remaining workforce (potentially up to 4,000 people), who could support one of the 16 project teams and contribute to the development of the project idea, both through asynchronous digital channels and in dedicated live sessions (interviews and Feedback Day)

The contest format included a final vote: for each of the 4 pillars, only the most voted of the 4 projects would win the contest, with the announcement and award ceremony taking place during the Convention in November 2025.

Regarding KPIs, the VOCI contest generated these results:

  • 80 participants in the core team who learned the Design Thinking methodology applied to Employee Experience innovation within the Group;
  • 16 HR initiatives born from people’s needs and co-created, which provided HR with numerous and significant insights to enhance the People Strategy;
  • 2,000 people involved, a mix of supporters subscribed to the Teams channels of the 16 project teams and voters for the projects in view of the Convention.

VOCI provided a selected group of people with a new way of working, laying the groundwork for a cultural shift within the organization that will continue into 2026.
