We brought together the HR function and department managers to define the most unique and characterizing aspects of working at iMilani (Employee Value Proposition). The reasoning was supported and enriched by qualitative research conducted with company employees.

iMilani wanted to review and strengthen its offer and positioning as an employer to more effectively attract and retain people within the company. This challenge arose from the need to align expectations between the hiring, onboarding, and career development phases.

We involved the HR function and department managers in collaboratively focusing on the strengths of working at iMilani, with a particular focus on recruiting and onboarding. To do this, we also conducted several qualitative interviews with new hires at the company.

At the end of the process, iMilani clarified the strengths of its people's work life, understanding which aspects to strengthen or de-emphasize, in order to ensure a consistent and solid experience for employees and candidates.

iMilani, represented by its HR Manager, wanted to review and strengthen its offer and positioning as an employer, in order to attract and retain people more effectively within the company.

This vision was created following two main events:

  1. The critical issue emerging during the recruiting phase in illustrating professional growth opportunities within the company to candidates, negatively impacting the continuation rate of the selection process by the candidate;
  2. Recent episodes of early resignations highlighted several opportunities for improvement in the onboarding process. These findings were further corroborated by constructive feedback regarding professional development prospects provided by company managers.

To achieve the project objectives, we designed three main phases:

  • Strategic exploration, where we involved the leadership team (composed of HR and company managers) to share and reflect on iMilani’s value proposition toward the people who work there (Employee Value Proposition)
  • Qualitative interviews, conducted individually with several newly hired employees (including managers), using the interview protocol derived from the results of the first workshop; the information that emerged was then re-elaborated to be shared in the subsequent meeting;
  • Strategic planning, during which we analyzed the interview results with the leadership team. From these, we identified change actions starting from the strengths of the Employee Value Proposition.

Thanks to the Employee Value Proposition project, the following results were observed at iMilani:

  1. the HR function succeeded in involving and raising awareness among department managers regarding the importance of ensuring a consistent company experience, so as to align candidate expectations during the hiring phase with the reality experienced during onboarding;
  2. Certain specific aspects of the recruiting and onboarding experiences were modified promptly to ensure incremental improvement;
  3. The project allowed for the identification of three macro-areas of work regarding onboarding, feedback culture, and career development, to be implemented consecutively starting in the following months.

In a broad sense, the process allowed iMilani to achieve greater confidence in its strengths as an employer, effectively applying them to the Candidate Experience and Employee Experience of its people, in order to improve attraction and retention.
